Abstract

This study aims to synthesize empirical evidence on the multidimensional mechanism of welfare contribution to teacher productivity in Indonesia. The method used is a literature research with a qualitative approach to 26 articles of Scopus and SINTA indexed journals published from 2020 to 2026, which was studied together with secondary data from the BPS RI, Kemdikdasmen, and  OECD. Data analysis used a qualitative coding framework which includes descriptive coding, values coding, causation coding, and pattern coding. The results of the study produced four main themes, namely Material Well-being, Internal Factors, Social and Career Roles, and Holistic Dimensions. Findings of this study show that material welfare functions as a foundation that prevents dissatisfaction, but does not automatically encourage teacher productivity. Teacher productivity is more explained by internal factors such as self-efficacy, work involvement, organizational commitment, and enthusiasm for teaching who act as mediators. The effectiveness of internal factors is moderated by the quality of social relationships, trust, pedagogical autonomy, and the teacher's career stage. Teacher welfare is also revealed as a multidimensional construct that includes material, psychological, social, and spiritual dimensions. The four themes are interpreted into an interactionist model that places material well-being as a foundation, internal factors as mediators, and social and career factors as moderators.
